In 1987, Ranald worked for a large international supplier of staffing solutions. In 1992, he began investigating workplace behaviour and human capital approaches. He has helped hundreds of organisations, across almost every industry sector, with solutions to improve their productivity through aligned people processes. One year ago…

My business had problems. It had grown organically and, as it had done so, it had attracted some large personalities.
Then the business environment altered and we had to change the way we worked and
how we worked. Unfortunately this didn’t sit so well with the ‘big personalities’.

Our Challenge
We had to do one of two things, change the way these people worked – or find new people.

How Starf Helped
Using the Starf system, a series of behavioural job descriptions were created that got everyone onto the same page. They all reflected the new way we had to do business and the new ways we all had to act and interact. The message was simple, do it for the business or do it somewhere else.

The Outcome
Over the course of three months our people and our business totally changed.
What was once a place of hidden agendas, in-fighting, politics and disunity, was reborn. The majority of the worst offenders left. With the ringleaders gone, the others changed. I cannot believe how different this place is now. It has gone from an in-fighting, negative, disruptive place to a fun, happy and, most importantly, productive business that is really going places.

The Business…

I have hired fantastic people, explained my vision and they have executed. Over the years key people in my team have built up a wealth of knowledge. Systems, processes, how things are done and who did them. It wasn’t until one of our key people left that I realised the perilous situation the business was in.

The Challenge
This could not happen again. Somehow, I had to ensure the knowledge rested within, and was accessible by, the business, and not nestled deep inside the brain’s of the key people. I needed a tool to transfer the knowledge from the key people’s heads and turn it into something that everyone could use.

How Starf Helped
Using Starf’s systems we were able to generate documents that each job required. Because these descriptions cascaded down from the top of the organisation, yet were all customised to each specific member of staff’s position, a database of tasks and acceptable outcomes, that was aligned to the business goals, was formed. As we grew, the online database became an incredibly powerful tool for making sure what was needed to GET done WAS done.

The Outcome
If anyone of my people left the business, including me, the perfect replacement could be found. They would know exactly what was expected of them and exactly how they were expected to execute their role.

How useful are staff reviews…

As the head of a medium sized accountancy firm, I am constantly looking for ways to improve efficiency and, therefore, the bottom line. One area that I found that I could not crack was when it came to staff reviews. Reviews were carried out by different managers and were often subjective and thus relied on the personality of the manager, rather than the actions of the staff member as to the outcome. It was no ones fault. People who were considered ‘indispensable’ had been promoted into managerial positions, and they simply didn’t know HOW to manage.

Our Challenge
Things had to change. Staff reviews were taking up too much time for too little result. Sometimes often both the reviewer and the reviewed were very dissatisfied with the process. This had to be fixed for everybody’s sake.

How Starf Helped
Using the Starf system, we created a series of very objective and finely defined half-yearly reviews and interview questionnaires, that dropped out of the Job Descriptions, we were able to generate 360-degree peer feedback reports that focused only on the relevant, as well as correct, information. Reviews became objective and constructive. Each review from the Starf system related to the particular employee.

The Result
Everyone likes the new system. ‘Review time’ has now become an event that does not pressurise managers, or that has everyone ‘on edge’ – AND it gets results. Our managers have commented that the improvements with interpersonal communications that Starf implemented, actually makes them better at management, and that they now have the tools to deal effectively with their people. I am also benefitting from accurate information from which I can work to make correct judgement calls. Our new ‘people systems’ are now the envy of others, while as a whole, the firm is a much better place in which anyone can work.
